The article addresses the current problem of improving motivational mechanisms in teaching staff management in the context of modern educational transformations. The research aims to analyze modern motivational mechanisms and assess their effectiveness using educational organizations in the Republic of Dagestan as an example. The aim of the study is to systematize and analyze modern motivational mechanisms, evaluate their effectiveness (using educational organizations in the Republic of Dagestan as an example), and develop recommendations for improving management efficiency. The following methods were used in the course of the study: a questionnaire survey of 85 teachers from seven municipalities in the Republic of Dagestan. (Research period September 2025), analysis of documentation: regulatory acts, local acts of educational organizations, motivational programs, reports and articles on the management of teaching staff, questionnaires, interviews with heads of educational organizations and teachers, case methods, statistical analysis, comparative analysis method. As a result of the study, the main problems of the motivational system were identified: financial constraints, personnel problems, infrastructural and managerial deficiencies. Practical recommendations for improving motivational mechanisms have been developed, including financial and economic measures, organizational and managerial decisions, and development of professional growth and social support programs for teachers. The study showed that teaching staff motivation is a multi-level system combining internal (interest, selfrealization) and external (financial reward, recognition) factors. To achieve the effectiveness of the motivational system in educational organizations, it is necessary to integrate systemic, individual and competence-based approaches, as this will allow the creation of personalized motivational strategies for each teacher, taking into account their professional needs. The introduction of digital technologies into the teaching staff motivational system will contribute to increased transparency, objectivity, and efficiency of motivational processes through automated assessment systems, professional development platforms, and feedback mechanisms.
